The end of the year is a strange mix of energy and exhaustion. On one hand, teams are racing to meet final deadlines, and on the other, everyone’s mentally halfway into their holidays. It’s easy to focus on closing out projects and forget about what needs to be finalised behind the scenes to make sure your workplace runs smoothly...right up until shutdown, and especially when everyone returns in January.

Whether you’re closing your office completely or running with a skeleton crew over the break, now’s the time to get your HR house in order. Think of it as your pre-holiday reset: clear out the clutter, tie up the loose ends, and walk into 2026 with confidence. Here’s what that looks like.

Leave and Absence Records

First up - leave. This is the time to check that all leave has been properly submitted, approved, and recorded. Double check balances and make sure your payroll system is up to date with who’s off and when. It’s also a good idea to send a quick reminder to employees about your business's shutdown dates, public holidays, and any expectations for availability during that time. If anyone is on extended leave, or starting leave before the official shutdown, make sure managers are across this and that it’s been communicated to the right people. Unclear leave arrangements can cause confusion and friction in the new year, especially if teams are waiting on someone who’s still on holiday.

Payroll and Public Holiday Entitlements

This is one of the most important admin tasks to lock in before the break. Confirm the dates of your final pay run for the year, including any early payroll processing or bonus payments. If you work with an external payroll provider or bookkeeper, make sure they’ve got everything they need - and well ahead of time.

Check your public holiday calculations too. Are the right entitlements in place? Do you have clear processes for casuals or part-timers working over the break? And most importantly - does your team know when they’re getting paid? Nothing kills festive spirit faster than a missed or delayed pay run. On top of this, take the opportunity to do a quick payroll health check. Are all employee details up to date? Has everyone submitted their timesheets? Are there any adjustments that need to be made for new starters, contract changes, or recent promotions? It’s much easier to fix errors now than deal with frustrated emails on January 2nd.

If you offer end-of-year bonuses or gift cards, double-check the tax implications and make sure your reporting is in line with ATO requirements. And don’t forget to set up out-of-office notifications for anyone responsible for payroll over the break - so if something goes wrong, your team knows who to contact (and when they’ll be back).

Performance Conversations and Conduct Issues

If you’re currently managing any employee performance or conduct concerns, make a call on whether to wrap them up now or pause until the new year. For some issues, closure before the break makes sense and gives everyone peace of mind. For others, it might be better to document what’s been done so far and schedule a formal follow-up when business resumes.

Either way, don’t leave things open-ended or unclear. That lingering uncertainty - on either side - can create stress that carries into someone’s break and builds tension when they return. Take the time to communicate clearly with the employee and any relevant managers, so everyone knows where things stand. If there are next steps coming in January, note them in writing and schedule meetings in advance to avoid delays.

Also consider what support is in place over the break. If someone’s on a performance improvement plan or dealing with a sensitive matter, they may need additional guidance or reassurance about what the break means for their situation. A short email or quick conversation can make a big difference in helping them switch off and return in a better headspace.

Contracts, Policies and Paperwork

Take a moment to review your HR documents. Are all your current team members working under the right employment agreements?

Have you updated your onboarding paperwork for new starters arriving in January? Are your hybrid work or flexible work arrangements still clear and in writing? If you’ve had any policy updates this year (especially in areas like sexual harassment laws, psychosocial risk, or family and domestic violence leave ) now’s a great time to ensure those changes are reflected in your employee handbook or policies. You don’t have to redo everything at once. Start with what’s most likely to cause confusion or conflict down the line, and tackle those first.

Safety and Contact Procedures

Even when your workplace is closed, you still have safety responsibilities. If your business is continuing to operate over the break, make sure all team members know what to do in the case of an incident or emergency. If you're closing fully, make sure there's clarity around how and when key contacts can be reached - especially for critical issues or emergencies. Also consider any wellbeing or psychosocial risks. The end-of-year period can be difficult for some people. Make sure your leaders are aware of how to offer support and what options are available to employees returning from leave who may need assistance adjusting back to work.

While you’re wrapping up this year, don’t forget to tee up the next one. Finalise your January rosters, confirm any onboarding dates, and schedule key planning sessions early. If your business uses the first quarter for performance reviews, development plans, or goal setting, now’s the time to prepare those frameworks so you’re not scrambling later. You don’t need to have everything mapped out perfectly, but the more prep you can do now, the more focused and calm your January will be.
